Either the player should be put into the division most fitting to them based on their current stats or have buffs and debuffs given to them depending on the division they're in.
Example 1: If physical stats are way higher than kido stats or they know no kido at all they will be forced into division 11, if they know a decent amount of kaido they get put into division 4. (Could also give you a choice if you fit into more than 1)
Example 2: If a player joins division 2 they get a debuff in kido (either inability to use it or just weaker kido in general) but a boost in physical stats, if they join division 4 they get lowered combat stats but get more health and kaido.
Different divisions should also give different missions. Divisions like 11 who are more combat focused should get missions to kill hollows, while squad 2 can be assassination, etc etc.
Additionally there should be a kido corps for those who focus purely on kido.
Down for a forced division thing but due to experience players may hate semi-rng so might be config changeable. I do dislike the idea of having buffs or debuffs based on the divions. Different mission for different divsions I'm a big fan though.

General information
This is a group of people in the anime/manga that does stuff as shinigami, as player you should be able to join it and climb the ranks of it
Division
Once passing the second mission #4 they can choose a division, this might have an effect on something later down the line this has not yet been decided.
Squad
Once Done with #4 the second mission they can also make their own 'squad' with other players that have done this mission, these squads cannot hit each other and can do missions together etc.
Rank-up
Once doing enough missions you can go from just in a division to a seated officer up until you can eventually become captain
